Providence, a nonprofit health system with more than 50 hospitals, 800 clinics and 120,000 employees, faced a tough question: would raising pay reduce costly turnover and at what cost? Leadership wanted to avoid blanket increases and instead identify where pay truly moved the needle on retention so they could invest wisely.
Using Visier People and historical data, Workforce Intelligence ran survival analysis (Cox models) and compa‑ratio buckets to find pay‑sensitive pockets rather than apply across‑the‑board raises. Targeted increases for those groups improved retention by about 30% in key areas, saved an estimated $6M annually, and showed that under 1% of jobs were highly sensitive to pay—giving Providence evidence to prioritize pay actions and other retention levers.
