Cost of Turnover Analysis How to Save Millions

A U.S. healthcare organization serving more than 40 communities with over 7,500 employees (including 1,000 physicians) needed to move HR from reactive reporting to strategic, trend-based analysis and to quantify the financial impact of turnover so leadership would fund retention initiatives.

Using Visier, HR built a cost-of-turnover model that split costs into transactional direct, dedicated direct, and indirect categories and estimated per-employee turnover at roughly $40K (about $90K for critical nursing roles). With transactional ($8,850), dedicated ($12,900) and indirect ($21,750) components modeled, the analysis showed that a 10% annual reduction in turnover could yield savings of about $4.8M in 2017, $9.6M in 2018 and nearly $14.7M by 2019 — roughly $15M in cumulative savings, providing a clear business case for retention investment.
