Baptist Health, a not‑for‑profit healthcare system with more than 23,000 employees and nine hospitals, faced sharply rising turnover during COVID‑19 surges that strained staffing and forced costly reliance on agency labor. Leadership saw turnover tracking closely with pandemic waves and needed a way to retain critical frontline staff long enough for hiring to catch up.
They launched the HOPE PTO retention program in two phases, targeted to the most affected acute care areas, and used Visier people analytics to monitor impact and forecast hotspots in real time. Of 11,945 eligible employees, 11,310 remained through the retention period (a 94.68% retention rate), producing an annualized turnover rate of about 10% for the cohort and an estimated ROI of 158%, while giving talent acquisition time to reduce reliance on temporary staffing.
