Using Analytics to Develop a Strategic Workforce Plan The HR Challenges at Xcel Energy

Xcel Energy, a major utility company, faced an urgent HR challenge as an aging workforce put a large portion of its employees at risk of retirement: 44% were within 10 years of retirement, exposing the company to more than $1B in annual human-capital value at risk. The greatest attrition threat was in technical roles and operational leadership, risking loss of legacy knowledge and triggering costly recruitment, training and cross‑staffing efforts.

Xcel responded by building a strategic workforce-planning program anchored in analytics, consolidating PeopleSoft and 20–30 additional sources into a Teradata enterprise data warehouse to create a centralized, actionable view of workforce metrics. The analytics platform enabled predictive churn modeling and informed initiatives in engagement, training, leadership development and knowledge transfer—helping leadership anticipate talent gaps, reduce reactive costs, and better prepare the organization for near‑term and future workforce challenges.
