WINGS for kids is an after-school program that teaches elementary children social and emotional skills. As the organization sought to expand, leaders faced inconsistent frontline performance and needed a way to ensure the program was having measurable impact on kids while developing reliable, effective staff and leaders.

WINGS implemented disciplined, people-focused management — defining six core competencies, writing clear work plans, using frequent competency assessments and data to drive decisions, and providing continuous, structured feedback and coaching (describe–behavior–result). The approach produced measurable improvements in staff performance (e.g., Juan’s transformation and promotion), stronger child outcomes (their first cohort showed a 40% higher graduation rate), and additional funder support to replicate and scale the model.
